Why deep tech hiring is different

AI infrastructure, data centers, and energy hiring doesn't behave like SaaS hiring. Here's what actually changes when the role sits behind deep tech and mission-critical work.

Most hiring advice assumes a SaaS-shaped role: a well-understood title, a deep applicant pool, and a market of recruiters who already know how to source it. Deep tech hiring — AI infrastructure, data centers, energy, and the industrial systems underneath them — doesn't work that way, and treating it like it does is usually where a search stalls.

The candidate pool is smaller and less visible

A commissioning engineer, a power-systems specialist, or an applied ML engineer who has actually shipped production systems is not refreshing job boards. They're deployed, often on a live build or a production system, and the people who can vouch for their work are other specialists in the same narrow field — not a generic technical recruiter's usual network.

The brief carries more technical weight

"Senior engineer" means very little in deep tech. Voltage class, cooling design, commissioning phase, model-serving scale, safety case — the details that seem like footnotes to a generalist recruiter are the whole search. A brief that skips them produces a shortlist that looks right on paper and falls apart in the first technical interview.

Reach matters more than volume

A single recruiter, however good, knows the people they know. In deep tech markets, that's rarely enough — the right candidate for a data-center controls role and the right candidate for an AI safety role don't come from the same network, sometimes not even the same country. Coverage across markets matters more than the size of any one desk's database.

What this means in practice

Deep tech and mission-critical hiring rewards the same things every specialist search does — technical fluency, real relationships, a tight brief — just at a higher bar, because the cost of getting it wrong (a bad hire on a live site, a safety-critical role filled by someone who can't actually do the work) is higher too.
